Designing a High Signal Technical Interview

The goal of a Technical Interview is not to prove the candidate is intelligent. It is not to ask difficult questions, obscure trivia or academic puzzles. The goal is to generate strong signals around the skills and knowledge required for success in the role — and a good technical interview closely resembles the work the candidate will actually perform if hired.

Look back at Activity 1 and identify the requirements that will be assessed during your Technical Interview. This works for any function — engineering, sales, research or hiring your first Founding Recruiter. Select your interview type to tailor the examples.

Choose the requirements that need to be assessed during the Technical Interview.

Design Your Assessments

For each requirement, define the signal you're looking for, how you'll assess it, the questions or exercises, what strong and weak look like, and the weighting. Repeat for every requirement being assessed.

Review your interview before using it.

Does this resemble real work?

Are we assessing skills the candidate will actually use?

Are we testing judgement and problem solving, not just knowledge?

Are we generating strong signals for every requirement?

Would a strong candidate consider this process fair?

A great Technical Interview should reduce uncertainty. By the end you should be able to answer: Can this person perform the role? Can they solve the types of problems they will encounter here? Can they communicate their thinking clearly? Can they make sensible trade-offs? Have they generated enough positive evidence to justify moving to a Trial Work Session or Offer stage? If not, redesign the interview until every question and exercise is generating signal against a specific requirement identified in your Hiring Plan.
